Die Personalpolitik deutscher Unternehmen und die Wirkungen perso- nalpolitischer Entscheidungen auf seiten der Betroffenen sind in den letzten Jahren als Gegenstand offentlicher Diskussion zunehmend in den Vordergrund getreten. Nach Auffassung insbesondere gewerkschaftlicher Kritiker der gegenwartigen Personalpolitik sind zahlreiche Probleme wie die Verhartung des strukturellen Kerns der Arbeitslosigkeit, die Entqua- lifizierung von Teilen des Personals oder die Intensivieruns. der Arbeit mit erhohten physischen und psychischen Belastungen Ausdruck einer geplanten unternehmerischen Rationalisierung personalpolitischer Problem- losungsansatze zu Lasten der Interessenbefriedigung zahlreicher Arbeit- nehmer. Sowohl diese Kritik als auch die Gestaltung einer effizienten Personalpolitik waren stets auch ein Kernsttick betriebswirtschaftlichen Forschungsanliegens. Trotz der in den vergangenen zwei Jahrzehnten verstarkten Forschungsbe- mUhungen in diesem Problembereich mangelt es allerdings an einer ganzheitlichen Sichtweise sowie der empirischen StUtzung von Aussagen Uber personalpolitische Entscheidungsprozesse. Die vorliegende Untersu- chung solI zur Verringerung dieses Wissensdefizits beitrag en - Nach einer ordnenden Bestandsaufnahme der vorhandenen personalpolitischen Ansatze wird unter RUckgriff auf die Theorie des politischen Systems, die empirische Organisationstheorie und die sozialpsychologische Verhand- lungstheorie eine Konzeption vorgestellt, welche die Rahmenbedingungen, Verlaufsmerkmale und lnstrumente sowie die Ergebnisse multipersonaler personalpolitischer Entscheidungsprozesse integrativ zusammenfUhrt. Auf dieser Basis werden fUr die Unternehmenspraxis Vorschlage zur Reform der Personalpolitik erarbeitet.
