Inhaltsangabe: Einleitung: Diese Arbeit trägt den Titel „Personalmanagement im Spannungsfeld zwischen Fremd- und Selbstbestimmung der Mitarbeiter". Es geht darum, inwiefern das Personalmanagement (PM) auf die neuen Autonomie- und Selbstverwirklichungswünsche der Arbeitnehmer reagieren muss, und inwieweit dies mit den Unternehmenszielen zu vereinbaren ist, ohne dass wiederum der Eindruck bei den Mitarbeitern entsteht, dass die fremdgesteuert und fremdbestimmt sind. Dies ist ohne Zweifel für das PM ein schwieriger Spagat, zumal selbst die neueren „Unternehmensphilosophien" und die dementsprechenden Erkenntnisse der Arbeits- und Organisationspsychologie vom alten Paradigma der hierarchischen Befehlsstruktur im Unternehmen immer mehr abkommen und dies durch dezentrale, enthierarchisierte und partizipationstaugliche Modelle der Unternehmensorganisation ersetzen wollen. Das alte „Klassenparadigma" ist passé, Arbeitgeber und Arbeitnehmer stehen sich nicht mehr als „Kapital" und „Arbeit" einander gegenüber; die Grenzen verschwimmen, die alten Trennungen und (Klassen-)Unterschiede sind ins Rutschen geraten. Dies findet seinen Niederschlag auch in Theorie und Praxis des Personalmanagements. Das Leitbild vom „Arbeitskraftunternehmer" und vom Arbeitnehmer als „Unternehmer seiner selbst" zielt auf betriebliche Rationalisierungsstrategien ab, die den „ganzen" Menschen ins Blickfeld der Verwertbarkeit nehmen: die „Selbstverwertung" als „Subjektivierung der Arbeit" und „Ökonomie des Selbst" betrachtet den Menschen als „Humankapital", der nicht bloß „seine Arbeit leistet", sondern sein ganzes Leben und seine gesamte Existenz in den Dienst ebendieser permanenten Selbstverwertung stellt. Dies ist ein Vorgang und eine (An-)Forderung, die individualisierend und totalisierend zugleich ist.
