Die Online-Enzyklopadie Wikipedia ist ein sehr erfolgreiches glgg Open Content"-Projekt und zahlt zu den beliebtesten Webseiten der Welt. Die Beitrage werden ausschliesslich von freiwilligen Autoren geschrieben, die keine finanzielle Entlohnung fur diese Tatigkeit erhalten. Bislang ist allerdings nur wenig daruber bekannt, warum diese Autoren an Wikipedia mitarbeiten. Die vorliegende Dissertation beschaftigt sich deshalb mit den auslosenden und aufrechterhaltenden motivationalen Einflussfaktoren der freiwilligen Mitarbeit an Wikipedia. Als theoretischer Bezugsrahmen dient ein Forschungsmodell, das zentrale Theorien der Teilnahme an sozialen Bewegungen und der Arbeitspsychologie (Job Characteristics Model; Hackman & Oldham, 1980) integriert. Die Hypothesen, die sich aus diesem Forschungsmodell ergeben, wurden in drei empirischen Studien uberpruft. In Studie 1 wurden aktive Autoren des deutschen Wikipedia-Projektes zu den Grunden ihres Engagements befragt. Die Merkmale der Tatigkeit (insb. Autonomie, Ruckmeldung und die Bedeutsamkeit der Tatigkeit) waren Pradiktoren der intrinsischen Motivation, die wiederum das selbstberichtete Engagement fur Wikipedia vorhersagte (z .B. aufgewendete Zeit). Ein starkes Engagement fuhrte zu einer ungunstigeren Wahrnehmung des Kosten-Nutzen-Verhaltnisses. Andererseits hatte das Kosten-Nutzen-Verhaltnis einen positiven Effekt auf die Zufriedenheit mit dem Engagement. Wichtig war auch die Identifikation mit Wikipedia, wohingegen die individuelle Bedeutsamkeit der von Wikipedia vertretenen kollektiven Motive (v. a. freier Zugang zu Wissen) trotz sehr hoher Auspragung weder das Ausmass des Engagements noch die Zufriedenheit mit dem Engagement vorhersagte. Zusatzlich berichtete Motive wiesen auf die Bedeutung von Generativitat hin. Das Ergebnismuster in Studie 2, in der aktive Autoren der grossten internationalen Wikipedia-Projekte befragt wurden, bestatigten die Befunde in Studie 1. Allerdings zeigten sich keine zusatzlichen Effekte der Generativitat auf die Kriteriumsvariablen. Schliesslich wurden in Studie 3 Einflussfaktoren auf die Teilnahmebereitschaft von Wikipedia-Lesern und das tatsachliche Engagement im Langsschnitt analysiert. Pradiktoren der Teilnahmebereitschaft waren das wahrgenommene Kosten-Nutzen-Verhaltnis, die erwartete intrinsische Motivation und die Bedeutsamkeit des eigenen Beitrags, die vor allem aufgrund von fehlenden Informationen in Wikipedia salient wurde. Kollektive Motive und Generativitat forderten das Interesse an Wikipedia, waren aber keine hinreichenden Grunde fur das Engagement. Die Ergebnisse werden hinsichtlich der Anwendungsperspektiven fur Wikipedia, dem freiwilligen Engagement allgemein und dem betrieblichen Wissensmanagement diskutiert. Methodische Hinweise fur zukunftige Forschung werden erlautert.
